    Conditional process analysis of the relationship between inclusive leadership and miners’ counterproductive work behavior

    • 摘要: 为减少矿工反生产行为,提升煤矿企业安全管理水平,在文献研究和理论分析的基础上,建立包容型领导、情感承诺、团队信任与矿工反生产行为的条件过程模型;基于303份有效样本数据,采用条件过程分析方法检验了情感承诺的中介作用和团队信任的调节作用。结果表明:包容型领导对矿工反生产行为具有显著的负向预测作用,对情感承诺具有显著的正向预测作用;情感承诺对矿工反生产行为具有显著的负向预测作用,同时在包容型领导与矿工反生产行为的关系中起中介作用;包容型领导对矿工反生产行为的直接预测作用及情感承诺在两者关系中的中介作用均会受到团队信任的调节。

       

      Abstract: In order to reduce the counterproductive work behavior of miners and improve the safety management level of coal mine enterprises, on the basis of literature research and theoretical analysis, we build a conditional process model of inclusive leadership, affective commitment, team trust and counterproductive work behavior of miners. Based on 303 valid sample data, the conditional process analysis method was used to test the mediating effect of affective commitment and the moderating effect of team trust. The results show that inclusive leadership has a negative direct effect on miners’ counterproductive work behavior. The negative association between inclusive leadership and miners’ counterproductive work behavior was mediated by affective commitment. The mediating effect of affective commitment was moderated by team trust.
